For years, the bench was a fixture of life in India’s IT services industry. It represented the pool of employees on a company’s payroll who were not currently assigned to a billable client project. This buffer allowed firms to have talent ready for new
contracts at a moment's notice. In previous years, an employee might spend up to four months on the bench, using the time for training or internal projects. That reality has changed dramatically. Today, the average bench duration has plummeted to just 30 to 45 days. This shift is driven by a confluence of factors: slower client spending, intense pressure on profit margins, and the disruptive force of AI-led automation. Companies are no longer willing to carry the significant wage costs of an idle workforce. As a result, firms are raising their employee utilization rates—the percentage of staff actively working on revenue-generating projects—to highs of 80-85%. This push for efficiency means the bench is no longer a waiting room but a hot seat.
What 'Verified Skills' Really Means
In this new, leaner environment, just having skills on a resume is not enough. The currency that matters is 'verified skills'—competencies that are proven, demonstrable, and immediately deployable. This isn't about theoretical knowledge; it's about proof of work. Verification can take several forms: industry-recognised certifications in high-demand areas like AI, multi-cloud engineering, and cybersecurity; a portfolio of completed projects with measurable outcomes; and validated credentials from trusted platforms. Some companies, like Wipro, are even creating internal blockchain-based systems to issue and verify skill credentials for their own workforce. The demand for proven ability is a direct response to client needs. With project timelines shrinking and budgets tightening, clients expect teams to be productive from day one. There is little room for on-the-job learning for core project roles. This pivot is also fueled by a skills gap, where employers struggle to find talent with applied experience in next-generation technologies, even as the candidate pool seems large.
The Employee's New Playbook
For the individual IT professional, this trend is both a source of pressure and a clear call to action. The message from the market is stark: continuous learning is no longer optional, it is essential for job security. The focus must be on acquiring and validating skills that are in high demand. Waiting to be trained on the bench is a risky strategy; proactive upskilling is the new imperative. Professionals with niche, verified skills in areas like generative AI and data science are not only more likely to secure a new project quickly but also command higher compensation. Building a portfolio of evidence—through personal projects, contributions to open-source initiatives, or participating in hackathons—becomes a crucial career management tool. This proactive stance demonstrates an employee's commitment and capability, making them a lower risk and a higher value asset to the organization, especially when bench decisions are being made.
A Strategic Shift for Employers
While a shorter bench period boosts immediate profitability by cutting costs, it presents a strategic challenge for employers. Aggressively trimming the bench risks losing valuable talent that may be difficult and expensive to rehire when demand picks up. To counter this, savvy companies are shifting their focus from simply cutting staff to strategically investing in reskilling and upskilling their existing workforce. The goal is to create a more agile, multi-skilled talent pool that can be deployed across a wider variety of projects. Instead of maintaining a large, static bench, some firms are now relying more on staffing agencies to manage talent pipelines or hiring for specific, just-in-time project needs. This represents a fundamental change in workforce management, moving away from a model of maintaining excess capacity to one centered on productivity, efficiency, and developing an adaptable, AI-ready workforce.
