For decades, the Indian IT services model was built on a pyramid structure fueled by a large pool of entry-level talent. These roles often involved routine tasks like manual software testing, basic code maintenance, and managing large-scale application
support. While this model built a formidable industry, its foundation is now being challenged by generative AI. Tools like GitHub Copilot and others can now write, debug, and optimise code with remarkable efficiency. This automation of repetitive tasks means the traditional, effort-based roles are becoming less valuable. As a result, the era of broad-based, high-volume fresher recruitment that defined the industry for years is giving way to a more targeted and strategic approach to talent acquisition. While this has led to a slowdown in overall hiring, it has simultaneously created a surge in demand for different, more advanced capabilities.
The New Skills Commanding a Premium
As old roles are automated, a new set of highly valuable skills is emerging. Companies are now in a fierce competition for specialists who can build, manage, and deploy AI solutions. Technical skills in high demand include Python, machine learning frameworks like PyTorch or TensorFlow, MLOps (Machine Learning Operations), and proficiency in cloud platforms such as AWS or Google Cloud. Beyond these, new roles like 'prompt engineer', 'AI model trainer', and 'AI governance specialist' are appearing and commanding salary premiums of 20% to 35% over traditional software roles. According to job market data, there is a significant gap between the demand for talent with advanced skills like Large Language Model (LLM) fine-tuning and the available supply of engineers, driving salaries even higher for this small pool of experts. This marks a clear shift from hiring generalists to hunting for deep specialists.
Human Intelligence in the Age of AI
While technical skills are critical, the rise of AI has ironically made human-centric skills more important than ever. AI can analyse data and generate code, but it cannot strategize, show creative flair, or build a relationship with a client. Employers are increasingly looking for professionals who combine technical know-how with strong soft skills. Critical thinking, complex problem-solving, communication, and adaptability are now seen as key differentiators. The most valuable employee of the future will be one who can work with AI, using it as a tool to augment their own abilities. They will need the judgment to evaluate AI-generated outputs, the creativity to ask the right questions, and the leadership to guide teams through complex projects. This combination of digital expertise and strong interpersonal ability is what companies are screening for more seriously than ever.
How the Industry Is Adapting
India's IT giants are not standing still. Recognizing the massive need for transformation, companies like TCS, Infosys, and Wipro are investing heavily in large-scale upskilling and reskilling programs for their existing workforce. The goal is to make a large portion of their employees 'AI-aware' while developing a core group of deep specialists. This internal training is complemented by government and industry-led initiatives. NASSCOM's FutureSkills Prime platform, a joint effort with the government, aims to build a national talent pool in emerging technologies. These initiatives are crucial, as studies estimate that millions of professionals in the Indian IT industry will require some form of reskilling to remain relevant in the coming years. The focus is clear: to turn a potential disruption into an opportunity for growth by equipping the workforce for the next generation of technology.
