In the Indian IT services industry, being 'on the bench' refers to the time an employee is on the company's payroll but not assigned to a billable client project. Traditionally, this period could last for a couple of months, offering a chance for light
training or awaiting the next assignment. That era is decisively over. Recent industry trends show this window has been drastically compressed. What was once a 45 to 60-day period has now been shortened to just 30 to 45 days for many major tech firms. This isn't a casual shift but a structural change in how talent is managed, driven by a need for greater efficiency and agility in a rapidly evolving market.
The Corporate Calculus: AI and Efficiency
Two major forces are driving this acceleration: artificial intelligence and intense margin pressure. AI and advanced workforce planning tools now allow companies to forecast demand and allocate talent with much greater precision, reducing the need for a large, idle bench. Instead of hiring in anticipation of future projects, firms are moving to a leaner, 'demand-led' model. This push is amplified by economic realities. With slower revenue growth, companies are laser-focused on utilisation rates—the percentage of employees actively working on revenue-generating projects. A shorter bench means lower payroll costs for non-billable staff, directly protecting profitability. India's largest IT firm, Tata Consultancy Services (TCS), exemplified this trend by formally limiting annual bench time to 35 days.
A Race Against Obsolescence
The compressed timeline isn't just about cutting costs; it's also a frantic race to keep skills relevant. Technologies like generative AI, cloud computing, and advanced cybersecurity are reshaping client needs at an unprecedented pace. Skills that were valuable a few years ago can become obsolete quickly. For companies, reskilling the existing workforce on the bench is often faster and more cost-effective than navigating a tight external market for niche talent. As a result, the bench has transformed into an intensive training ground where employees are expected to acquire new, highly specific competencies in areas like AWS, Azure, AI implementation, and cybersecurity to become deployable on the next wave of projects.
The Employee Perspective: Growth or Burnout?
For employees, this new reality is a double-edged sword. On one hand, it presents a clear, company-sponsored opportunity to learn in-demand skills and avoid career stagnation. On the other, it creates immense pressure. At some firms, benched employees are now required to dedicate four to six hours per day to mandatory online learning, with their progress rigorously tracked. The burden of finding a new project has also shifted more onto the employee. This high-stakes environment, where failure to reskill and get redeployed quickly can impact compensation, promotions, and even job security, is a recipe for stress and potential burnout. Employee unions have raised concerns about these policies, describing them as coercive.
Is Sprint-Speed Skilling Effective?
This raises a critical question: can meaningful, deep skills truly be acquired in just 30 to 45 days? While this window may be sufficient for foundational certifications or learning a new software tool, achieving genuine expertise is another matter. Effective programs require more than just access to online modules; they need structure, mentorship, and project-based application to solidify knowledge. Critics worry that such rapid training may lead to a superficial understanding rather than the deep proficiency required for complex client work. The success of these compressed reskilling initiatives will depend entirely on how well companies design them. Simply overloading employees with information in a short period can diminish engagement and knowledge retention.
