Before Google was a verb, it was a research project called BackRub, born in the server racks and late-night debates of Stanford University's computer science department. So when Sergey Brin and Larry Page needed their first employee, they didn't post
a job ad; they turned to a fellow PhD student. Craig Silverstein, Google employee number one, was a peer from their doctoral program. He wasn't hired for a specific role but for his raw intellect and his expertise in data mining and algorithms. This first hire became the template. The earliest Googlers were overwhelmingly engineers, many with graduate degrees or backgrounds in academia. The early strategy wasn't just about hiring academics; it was about hiring for a mindset. Brin, in particular, seemed to be looking for people who were pathologically curious and driven to solve complex problems from first principles. Famously, the company's first HR manager, Heather Cairns, was tasked with hiring the next 200 employees, embedding this intellectual rigor into the scaling process. Susan Wojcicki, who rented the founders her garage, became the 16th employee and first marketing manager, not because of a traditional marketing background but because she had the intellectual flexibility—with degrees in history, literature, and an MBA—to tackle the undefined problem of how to actually make money from a free search engine. This philosophy created an environment where job titles were fluid. People were hired to be great, then pointed at a problem. Marissa Mayer, hired as a software engineer in 1999, would eventually oversee some of Google's most crucial products, like Maps. This approach—hire the person, not the position—was a direct extension of Brin's own style. He was known to drift between projects that fascinated him, a model that he encouraged in his top talent. The goal was to build a company of thinkers who could invent their own jobs.
The Long Shadow of the First Dozen
The DNA sequenced in those early hires has had a long and complex legacy. On one hand, it produced Google's most legendary innovations. The famous "20% time" policy, which allowed employees to work on personal projects, was a direct cultural descendant of hiring brilliant, self-directed people and then getting out of their way. This policy gave birth to world-changing products like Gmail and AdSense. AdSense, a cornerstone of Google's business model, was spearheaded by Wojcicki, the history major who saw an opportunity others missed. Brin's later passion projects, like Google's semi-secret research and development facility X, were modern-day expressions of the founding principle: gather brilliant minds, give them resources, and see what happens. Even Brin's more recent advocacy for hiring skilled individuals without college degrees feels like a modern evolution of the same core idea: prioritizing demonstrated ability over formal credentials. He's looking for people who, as he puts it, "just figure things out on their own in some weird corner." This is a direct echo of how he and Page started, surrounded by a small group of intellectual collaborators who were more interested in solving the puzzle than climbing a corporate ladder.
A Legacy of Intellectual Freedom
Of course, this approach wasn't without its challenges. The fierce intellectual independence that Brin prized could sometimes lead to a chaotic, manager-less environment that required correction. An early experiment to eliminate engineering managers failed spectacularly, teaching the founders that even the smartest people need structure and guidance. Furthermore, a culture built by and for elite academics initially created a blind spot for the value of other skills. It took years and a data-driven internal study, Project Oxygen, for Google to formally recognize that "soft skills" like communication and emotional intelligence were as critical to success as technical expertise. But the core of Brin's approach remains visible. By prioritizing intellectual firepower, a passion for problem-solving, and a deep-seated belief in employee autonomy, his earliest hires established a culture that prized innovation above all else. It was a bet on people—specifically, a certain type of person—and it paid off on a scale that few could have imagined.
